本篇論文處理護理職場的學姊學妹制,乃試圖與年齡社會學、陽剛氣質研究、hazing研究對話的描述性研究,提出輩份的定義與觀點,試圖以一套有別於年齡的新視角,分析組織內部資深與資淺成員的關係。
論文起始以一個簡單的問題出發,在年齡與年資/梯數(輩份)呈現非相關的組織裡,人們依舊依先來後到而區分,此乃重要的組織原則,但過去的文獻卻以概括的年齡視之,於是輩份便成為一個尚待爬梳的學術問題。此外,也從一些經驗研究的思考中,整理出一套分析架構以探究輩份階序現象。
由護理站的田野資料,本研究發現學姊學妹作為一種高低位階,決定了成員間權力、特權與責任的分布,並且也是分工、風險評估、能力區別、身體互動的重要原則,其影響力甚至可跨越不同職別與工作職位。此外,針對最資淺成員的遭遇,本研究也發現組織內存在一種類似厭女文化的風氣,菜鳥受到愛護同時也被厭惡,她們被視為欠缺智識與道德,具有他者性與相對於學姊主體的群體性,我稱之厭小文化。
藉由分析田野資料得到輩份的各種社會與文化意義,論文末章試圖與年齡社會學對話,以建立一套新的理解方向:我們可能先有輩份的文化概念與社會關係,進而影響了我們對年齡的感知。我也期許更多以輩份為主題、為分析單位的經驗研究,豐富社會學界在這個領域的知識,正視社會關係中的輩份政治,回饋人類社會。
