  • 詭譎多變的競爭環境衝擊企業生存,「變革」已成為企業在競爭局勢下的常態。在進行組織變革的過程中,包含人員調動、工作改變、部門重整、轉型、整併…,皆涉及組織中的成員,企業必須重視成員對變革的知覺及心理狀態。本研究針對組織變革知覺、員工幸福感及心理資本各子構面進行相關探討。

    本研究樣本為民營企業之在職員工,為提升樣本異質性、擴大來源及填答方便性,以網路問卷進行資料蒐集,有效樣本共283份,採用驗證性因素分析及迴歸分析驗證研究假設。研究結果顯示:組織變革知覺對員工幸福感具有正向影響。心理資本之希望和復原力對組織變革知覺與員工幸福感之關係具有調節效果。研究成果在學術方面可擴展組織變革知覺對員工幸福感的知識領域,在實務方面則可提供企業實務上的建議。


    The endless change of competitive environment has had a significant impact on enterprise survival. "Change" has become the norm of enterprise in the competitive situation. In the process of organizational change, employees have been involved in all the organization activities, including but not limited to personnel transfer, work change, department reorganization, transformation, integration. Therefore, enterprises must pay close attention to the employees’ perception and psychological state toward change. This study focuses on and discusses the perception of organizational change, employee well-being, and the subdimensions of psychological capital.

    The sample of this study is employees of private enterprises. In order to improve the heterogeneity of samples, sample group expansion, and sampling convenience, the data collection is conducted by online questionnaires. A total of 283 valid samples are collected to verify research hypotheses through confirmatory factor analysis and regression analysis. The study results show that organizational change perception has a positive effect on employee well-being. Hope and resilience of psychological capital have moderating effect on the relationship between perceived organizational change and employee well-being. The research results can expand knowledge of organizational change perception on employee well-being in the academic field, and provide practical suggestions for enterprises in practice.
