本研究旨在了解S咖啡店舖中的實踐社群形塑過程與其對組織、組織內部成員的影響,實踐社群依據所處組織的文化背景、管理方式而有不同的樣貌,它能對組織與成員產生貢獻,也能崩離組織。為了瞭解S咖啡店中的實踐社群對此組織與組織成員有何影響與價值產生,研究者透過質性研究,蒐集全店舖成員的深度訪談與店舖觀察紀錄等資料,透過Wenger實踐社群理論的比對,了解S咖啡店的實踐社群形成原因與其樣貌、對組織與其成員的影響。研究結果發現S咖啡店中的實踐社群,原屬於核心群的成員邊緣化成為外圍群,社群的知識交流與學習所在大部分都在外圍群發生;另一項結果為,組織或社群領導者的偏好可能會影響實踐社群發展狀況。為強化S咖啡店的實踐社群,本研究在結論針對這兩項發現提供了建議與可行作法,一是建立多個溝通者於社群中,強化社群溝通能力並重建核心群;二是建立在社群內建立多個領導者,以避免單一社群領袖影響社群走向。
This study was to explore the formation and the effect of the communities of practice in S coffee store. And the impact of COP on the organization and its members and its organization value,. COP will have different appearance which format by the backgrounds and the manage style of its organization. COP not only could contribute to its organization and members, but also could break it down. In order to understand the impact of COP on organization and make clear the role values of all the members in these communities, we make the in-depth interviews and try to collect all of their opinions, write down the stories what we observed and other data in this store. Comparing with the theory of COP, this study will describe the factors, appearances, and the affections to social members and organization in this COP formation.
This study found that the COP in S coffee store had changed its structure. The core members moved to peripheral side, and they exchanged and learned knowledge here. Another finding is that the social leader will influence the develop formation of COP. In order to strengthen the COP in S coffee store, this study provides suggestions for this two findings. Fisrt, to establish multiple communicators in the COP. Second, rebuild the core groups and cultivate the communication skill of all the members.
