  • 摘要

    本研究之目的在於探討威權領導(分為專權領導與尚嚴領導)對員工工作滿意度的影響,以及瞭解員工情緒在此二者間的中介效果,並探究員工正念在員工情緒與工作滿意度之間的調節效果。故依據情感事件理論和資源保存理論的概念,發展出研究模型。而本研究以企業中全職員工為研究對象,採以問卷調查的方式蒐集研究資料,回收有效樣本共計396份。分析研究結果發現:(一)專權領導對員工工作滿意度具有負向影響。(二)員工負向情緒在專權領導與員工工作滿意度的關係間具有中介效果。(三)員工正念在員工情緒與工作滿意度之間不具調節效果。最後,依據本研究結果,提出理論與實務意涵,以及研究限制和後續的研究之建議。

    Abstract

    The main purpose of this study is to investigate the influence of authoritarian leadership(which is divided into two categories, Juan-chiuan and Shang-yan)on employees’ job satisfaction in order to clarify the ‘mediator effect’ of employees’ emotions on the previous two variables. As well as this, the study also aims to explore the ‘moderator effect’ of mindfulness on employees’ emotions and job satisfaction.
    This study builds a research model based on ‘affective events theory’(AET) and ‘conservation of resource theory’(COR). The samples are current full-time employees, and the data was collected via 396 questionnaires. The findings show three things: first of all, Juan-chiuan has negative effects on employees’ job satisfaction. Secondly, employees’ negative emotions have a mediator effect on the relationship between Juan-chiuan and their job satisfaction. Thirdly, employees’ mindfulness does not have a moderator effect between their’ emotions and their job satisfaction. Finally, according to the research results, this study will provide theoretical and practical implications, limitations and suggestions for future studies.
