  •   本研究之目的在於探究員工韌力、正向情緒與工作績效之關係,及二者在彼此對於工作績效影響路徑間的中介效果,故依據心理資本中韌力的觀點、正向情緒的擴展—建立理論及任務與脈絡績效的概念,發展出研究模型。本研究以報關、物流、船務及裝卸企業中不定期契約員工,作為研究對象,並以問卷調查的方式搜集研究資料,共計發出問卷600份,有效樣本為404份。分析結果發現:(一)員工韌力對任務與脈絡績效有顯著正向影響(二)正向情緒對任務與脈絡績效有顯著正向影響(三)員工韌力與正向情緒呈正相關(四)員工韌力在正向情緒與任務及脈絡績效間,扮演中介的角色(五)正向情緒在員工韌力與脈絡績效間,扮演中介的角色。最後,根據研究結果,本研究提出理論與實務意涵,以及對後續研究之建議。


    The purpose of the study is to examine the relationship among employees’ resilience, positive emotions, and job performance as well as to clarify the mediating effectn of the previous two on job performance. Therefore, the present study adopts psychological capital perspective and broaden-and-built theory to establish a framework, which consist of resilience, positive emotions, and task and contextual performance. The samples were irregular contract employees from custom brokers, logistics companies, shipping companies, and stevedore companies in Taiwan. The data was collected via questionnaires. A total amount of 600 questionnaires were distributed, among which 404 effective copies were collected. The result showed that: (1) employees’ resilience is beneficial to the enhancement of employees’ task and contextual performance; (2) positive emotions are beneficial to the enhancement of employees’ task and contextual performance; (3) employees’ resilience is positively related to positive emotions; (4) employees’ resilience mediates the relationship between positive emotions and task and context performance; (5) positive emotions mediate the relationship between employees’ resilience and context performance. Finally, theoretical and practical implications, and suggestions for future studies are also provided.
