本研究之目的在驗證師徒功能(職能發展,社會心理支持與角色楷模),組織社會化,工作壓力(生理健康,心理健康)之間的關聯性。研究對象為天下雜誌2008年評比之1000大製造業。本研究採用問卷調查法,回收有效問卷273份。分析結果發現:(1)師徒功能與組織社會化呈正相關;(2)徒弟在正式師徒關係中的組織社會化程度高於在非正式師徒關係中的組織社會化程度;(3)組織社會化與工作壓力呈正相關;(4)師徒功能與生理健康呈正相關;(5)社會心理支持與心理健康呈正相關; (6)組織社會化對師徒功能與工作壓力之關係具有中介效果。最後,本研究根據實證結果提出理論與實務之意涵以及後續研究之建議。
The purpose of the study is to examine the relationship between
mentoring functions, organizational socialization, and employees’ work
stress. The questionnaires were distributed to the top 1,000
manufacturing companies ranked by the Commonwealth Monthly in
2008, of that, 273 effective samples were returned. The results showed
that: (1). Mentoring functions are positively related to organizational
socialization; (2). Formal protégés were significantly higher than
informal protégés on organizational socialization; (3). Organizational
socialization is positively related to employees’ work stress; (4).
Mentoring functions are positively related to physiological health; (5).
Psychosocial support is positively related to psychological health; and
(6). Mentoring functions contribute to employees’ work stress through
the mediating effects of organizational socialization. The implications
and suggestions for future studies are also provided.
