本研究旨在分析教師知覺學校人力資源管理措施與組織公民行為的關係,並進一步探討情感性承諾在教師知覺學校人力資源管理措施及組織公民行為的中介效果。
以新竹縣市公立國小教師為研究對象,採用分層隨機及配額抽樣方式選取樣本,調查新竹縣市國小教師對學校人力資源管理措施知覺、情感性承諾程度與組織公民行為的展現情形,以651位教師為研究樣本放發問卷,共計回收43所小學588份問卷,有效問卷為562份。經資料分析後,得到以下結論:
壹、新竹縣市公立國小教師對學校人力資源管理措施的知覺良好;其情感性承諾程度頗高;組織公民行為展現情形佳。
貳、部份背景變項會造成教師知覺學校人力資源管理措施、情感性承諾與組織公民行為表現上的顯著差異
參、教師知覺學校人力資源管理措施對教師組織公民行為有顯著正向影響
肆、教師知覺學校人力資源管理措施對教師情感性承諾有顯著正向影響
伍、教師情感性承諾對教師組織公民行為有顯著正向影響。
陸、情感性承諾在教師知覺學校人力資源管理措施與組織公民行為間具部份中介的效果
根據研究結果,本研究提出對學校、教師及後續研究者之建議,以供參考。
The purpose of this study was to analyze the relationship between teachers’ perceptions of HRM practices and OCB and further to examine the mediating effect of affective commitment on the perception of HRM practices and OCB.
The public elementary school teachers who work in Hsinchu County and City were selected as the research participants in this study using quota stratified random sampling to investigate the relationship among teachers’ perceptions of HRM practices, affective commitment, and OCB. A total of 651 questionnaires were released, 588 questionnaires from 43 different schools were received and 562 within them were valid.
The empirical results were as follows:
1. Teachers not only perceived a fairly high level of adoption of HRM practices but also have high had high level of affective commitment. In addition, they also exhibited higher levels of OCB exhibition.
2.There were significant differences in some individual background variables influencing teachers’ perception of HRM practices, affective commitment and the exhibition of OCB.
3.Teachers’ perceptions of HRM practices showed a significantly positive influence on the OCB.
4. Teachers’ perceptions of HRM practices showed a significantly positive influence on the affective commitment.
5. Teachers’ affective commitment showed a significantly positive influence on the OCB.
6. Affective commitment partially mediated the effects of teachers’ perception of HRM practices on OCB.
Based on the research result, some suggestions were made for elementary schools, elementary school teachers and future studies.
