  • 過往職場壓力源相關研究大多著重壓力源對幸福感的負面影響,而本研究以正向及負向二元的態度看待壓力,了解不同類型壓力源對幸福感的影響,並進一步探討政治技能行為在不同壓力源與主觀幸福感關係中扮演的角色。本研究目的為:(一)探討挑戰-阻礙壓力源與主觀幸福感間關係、(二)探討政治技能行為對不同壓力源與幸福感間關係的中介效果。
    本研究對象為台灣全職工作者,以問卷調查法收集共423份有效問卷,再以階層迴歸分析進行假設驗證。研究結果發現,挑戰型壓力源對主觀幸福感有顯著正相關;阻礙型壓力源對主觀幸福感有顯著負相關。政治技能行為會完全中介挑戰型壓力源與主觀幸福感間正向關係;政治技能行為會部分中介阻礙型壓力源與主觀幸福感間負向關係。
    理論方面,本研究探究了挑戰-阻礙壓力源對主觀幸福感的二元影響,並揭示了政治技能行為在當中扮演的中介角色。實務方面,提出了在組織中透過壓力源管理及提高政治技能行為以提升主觀幸福感之建議。


    Previous research on workplace stressors has predominantly focused on the negative impact of stressors on subjective well-being. In contrast, this study adopts a dualistic approach, examining the effects of stressors with both positive and negative attitudes. It investigates the influence of challenge-hindrance stressors on subjective well-being and further explores the mediating role of political skill in the relationship. The objectives of this study are: (1) to examine the relationship between challenge-hindrance stressors and subjective well-being, and (2) to explore the mediating effects of political skills on the relationship between different stressors and well-being.
    The participants in this study were full-time employees in Taiwan, and data were collected through a questionnaire survey, yielding 423 valid responses. Hierarchical regression analysis was employed to test the hypotheses. The results indicate a significant positive correlation between challenge stressors and subjective well-being, while hindrance stressors exhibit a significant negative correlation with subjective well-being. Political skill behavior fully mediated the positive relationship between challenge stressors and subjective well-being; it also partially mediated the negative relationship between hindrance stressors and subjective well-being.
    From a theoretical perspective, this study explores the dual impact of challenge-hindrance stressors on subjective well-being and elucidates the mediating role of political skills. In terms of practical implications, recommendations are provided for organizations to enhance subjective well-being through stressor management and the promotion of political skills.
